Every few years a new buzzword gains traction in HR circles. For years "employee satisfaction" was the goal, and later, "employee engagement" gained currency. Employee experience is one of the newest buzzwords. But what is it? And how do you measure employee experience?
Searching that question — how do you measure employee experience? — on the internet reveals that many listening providers and HR professionals define the elements of the employee experience as the physical workspace, technology used in the workplace, and company culture. While all of these are important employee experience metrics, at Perceptyx we have always taken a broader view. Employee experience is every interaction a person has with the company, from the first interview to the last day. It covers both the concrete and the cultural:

Intangible: trust in leaders, autonomy, manager and peer relationships, and overall culture

In short, the employee experience is the sum total of everything employees experience in the organization. It includes these metrics:
These are all critical parts of the experience; if employees don't have the things they need to do the job, they won't have a positive experience. But these intangible elements are also included:
Employee experience broadly describes what it's like to work in the organization and how employees feel about their experiences at work.
That relates to culture as well. The employee experience is how organizational culture manifests; it is the embodiment of the organization's culture. At the same time, there's a feedback loop between culture and the experience: culture both drives and shapes the experience and is a manifestation of that experience.
How does the organization express its culture? If the organization has a good culture, what does that mean? If the culture is true to the values of the organization, how do you know? All these questions are answered through the employee experience.

Measuring engagement is akin to taking a patient's temperature. The temperature reading may tell you the patient is ill, but it won't diagnose the illness. To discover the cause requires questioning and analysis, just as understanding the experience of employees in all parts of the organization requires questioning and analysis.
Start by asking employees about all parts of their job — workspace, tools, leadership, culture, growth, and relationships. Follow three steps:
Collect data: Use annual census surveys, pulse checks, and lifecycle surveys for key moments.
Segment results: Break data down by role, location, and team to spot hot spots.
Act and track: Share insights with leaders, create action plans, then monitor progress.
That means asking employees about all the tangible and intangible aspects of the experience previously noted. While there are moments that matter—touchpoints in the employee journey where you can gather feedback about important events in the experience — there isn't a standard employee experience metric or list of questions that every organization needs to ask of every employee. All companies are different and have different cultures. For some, safety is a crucial value, while for others, it may be innovation.
Measuring employee experience goes much deeper than a rote checklist of questions. The questions you ask should encompass all aspects of the work experience—and be customized to your organization's culture and values as well as the job role and/or work location. The experience of a worker in a manufacturing facility is likely to have little in common with the experience of an employee working at company headquarters. Survey questions should be relevant to the work environment and role.

Begin by identifying which aspects of the employee experience matter most at different stages — onboarding, development, performance reviews, and transitions. Map your current listening strategy against these moments to identify gaps. Are you capturing feedback during the first 90 days? Do you understand why high performers leave? Baseline data gives you a starting point for improvement.
Employee experience isn't solely an HR responsibility. Involve leaders from IT, facilities, operations, and business units in reviewing survey results and developing solutions. When a technology issue surfaces in survey data, IT needs to be at the table. When workspace concerns emerge, facilities management should be involved. This cross-functional approach ensures that insights translate into action across all touchpoints.
Not every issue identified in employee experience data requires immediate attention. Use a simple matrix to evaluate which improvements will have the greatest impact on engagement and business outcomes, balanced against implementation difficulty. Quick wins — high impact, low effort changes — build momentum and demonstrate responsiveness. Longer-term initiatives require executive sponsorship and sustained resources.
Employees who take the time to share their experiences expect to see results. Communicate what you learned from listening efforts, what actions you're taking, and why some issues may take longer to address. Even when you can't implement a requested change, explaining the reasoning maintains trust. Regular updates — quarterly at minimum — show that employee voices drive real decisions.
Managers have the greatest influence on day-to-day employee experience. Equip them with team-level data, training on how to interpret results, and resources to facilitate meaningful conversations. Provide action planning solutions and best practice examples from peers. When managers can connect survey insights to specific improvements in their teams, the entire organization benefits.
While engagement scores matter, monitor the underlying drivers that predict engagement. Are employees reporting increased autonomy? Do they feel better equipped with necessary tools? Is trust in leadership improving? These leading indicators help you course-correct before engagement declines and give you early evidence that your employee experience initiatives are working.
